Nieuw type leider dient zijn mensen

De stereotype manager is een leider die krachtig leidinggeeft. Toch is deze powermanager langzaam aan vervanging toe. Het nieuwe type leider heeft oog voor de belangen van zijn mensen, is bescheiden en toch wel degelijk effectief, zo concludeert Inge Nuijten in haar proefschrift Servant-Leaderschip: Paradox or Diamond in the Rough?

Nieuwe standaard

De financi?le crisis, onethisch gedrag van managers, de toegenomen concurrentie en regelgeving zijn mede aanleiding om het oude power-model van leiderschap te vervangen door een nieuwe standaard van dienend-leiders, betoogt Nuijten. Dienend-leiders stellen de belangen van anderen op de eerste plaats. Daardoor is de kans klein dat zij zich ego?stisch, onethisch of misleidend gedragen. Dienend-leiders zien vooruit en kunnen goed luisteren. Dit stelt hen in staat in te spelen op de behoeften van medewerkers en stakeholders van de organisatie.

Psychologische basisbehoeften

In haar proefschrift toont Nuijten aan dat dienend-leiderschap de belangrijkste psychologische basisbehoeften van mensen voedt. Deze drie psychologische basisbehoeften (verbondenheid, autonomie en competentie) bleken in wereldwijd onderzoek (onder meer dan 130.000 mensen uit meer dan 130 landen) de voornaamste voorspelers van welbevinden.

Vertrouwen

Verder blijkt uit het proefschrift dat medewerkers veel vertrouwen hebben in dienend-leiders. Vertrouwen zorgt er bijvoorbeeld voor dat mensen zich volledig op hun werk kunnen richten. Met andere woorden: ze worden niet afgeleid door een onveilige omgeving, door de gedachte dat ze op hun tellen moeten passen of omdat ze twijfelen aan de bedoelingen van hun leidinggevende. Wetenschappelijk onderzoek toont aan dat vertrouwen essentieel is voor het goed functioneren van individuen, teams en organisaties.

Een manier van zijn

Tot slot blijkt uit het proefschrift dat teamprestaties op de lange termijn beter zijn als teams meer dienend geleid worden. Naast bewijs voor deze positieve effecten biedt het proefschrift een meetinstrument waarmee dienend-leiderschap ten behoeve van onderzoek en in organisaties (bijvoorbeeld ten behoeve van management development) in kaart gebracht kan worden. De belangrijkste gedragsaspecten die het instrument meet zijn: empowerment (faciliteren, ondersteunen), bescheidenheid (beperkingen erkennen), verantwoordelijk houden (doelen geven), zich op de achtergrond houden (anderen credit geven), stewardship (ethische visie communiceren) en moed (risico?s durven nemen).

Niet lukraak

Bedrijven die dienend-leiderschap willen implementeren moeten waken voor het ?lukraak toepassen? van de verschillende gedragsaspecten. Dienend-leiderschap is een manier van zijn, en daarom indien toegepast als trucje hoogstwaarschijnlijk minder effectief.? ?
